Rol belirsizliği ve çatışmasının çalışmaya tutkunluğa etkisinde kuruma güvenin ve etkileşimsel adaletin düzenleyici rolü

Abstract

Bu tez çalışmasında, rol belirsizliği ve çatışmasının çalışmaya tutkunluğa etkisinde etkileşimsel adaletin ve kuruma güvenin düzenleyici rolü incelenmiştir. Araştırma İstanbul'da bulunan bir vakıf üniversitesinde görev yapan 392 akademik ve idari personel üzerinde gerçekleştirilmiştir. Veri toplama aracı olarak rol belirsizliği, rol çatışması, çalışmaya tutkunluk, etkileşim adaleti ve kuruma güven ölçeklerinin yer aldığı 55 sorudan ve demografik bilgilerden oluşan bir anket kullanılmıştır. Deneklerden toplanan veriler SPSS paket programında analiz edilmiştir. Ayrıca düzenleyici rolün test edilebilmesi için PROCESS isimli modelden yararlanılmıştır. Yapılan analizler sonucunda rol belirsizliğinin çalışmaya tutkunluğun alt boyutu olan işe yoğunlaşma ve çalışma coşkusunu olumsuz etkilediği, rol çatışmasının ise bu iki alt boyuttan işe yoğunlaşmayı olumsuz etkilediği görülmüştür. Ayrıca regresyon analizi sonucuna göre etkileşim adaletinin rol belirsizliği ile işe yoğunlaşma arasında düzenleyici rolü olduğu sonucuna ulaşılmıştır.In this thesis, the effect of role ambiguity and conflict on passion for work is examined by moderator effect of interactional justice and trust in the institution. The research was conducted on 392 academic and administrative staff working in a private university in Istanbul. A questionnaire consisting of 55 questions including role ambiguity, role conflict, passion for interaction, interaction justice, and trust in the institution and demographic information was used as the data collection tool. Data were analyzed in SPSS package program. In addition, PROCESS model was used to test the moderator role. As a result of the analyses, it was seen that role ambiguity negatively affects the enthusiasm of concentration and work, which are the sub-dimensions of the passion for work, and role conflict negatively affects the concentration of work from these two sub-dimensions. In addition, according to the results of regression analysis, it is concluded that the role of interaction justice has a regulatory role between job ambiguity and concentration.
